    Title: 玻璃天花板效應對女性生涯發展之影響----以飯店業女性高階主管為例

    Abstract: 在早期,由於中國傳統社會是一個重男輕女的社會,近年來,女性已經開始進入職場,但並不代表她們也可以和男性一樣擁有平等的升遷機會。根據行政院主計處的調查,女性就業人數於2001年已高達383萬人,其中有25%為從事服務業,顯示出服務業以女性居多,但在高階管理階層部份,卻是以男性為主。因此本研究希望以女性為主的休閒產業為研究對象,藉此探討從事休閒產業的女性是否會因為玻璃天花板而影響其升遷?如果遭遇到玻璃天花板,其生涯規劃是否會改變。
    本研究將以質性研究方式進行資料調查,抽樣方式將以立意取樣以及滾雪球方式進行,抽樣對象以飯店業高階女性主管為主。
    本研究研究結果發現:(1)高階女性主管在職場上會因為性別刻板印象造成
    玻璃天花板效應而影響其升遷。(2)高階女性主管在擔任管理職務時,會因為「性別」因素,而導致質疑甚至低估管理能力。(3)企業主在篩選人選時,「性別」仍是一個重要的考量因素。(4)玻璃天花板效應亦會衝擊女性的薪資,造成薪資方面的不平等。(5)生理因素亦是阻礙女性升遷的原因,女性被迫離職,改變其生涯發展。(6)個人因素與內在心理皆會影響女性生涯發展。(7)不可預知之因素影響女性生涯發展。(8)性別刻板印象之觀念影響女性中斷或是改變其生涯發展。
    In early days, because the traditional society of China is a society regarding men as superior to women, in recent years, women have already begun to enter the job market, but not represent them can have equal chance of promotion like men. According to the investigation by Directorate-Genderal of Budget, Accounting and Statistics, Executive Yuan, ROC, women's employment had already been up to 3,830,000 in 2001, among them there is 25% in order to be engaged in the service trade, demonstrate that the service trade is mostly women , but in the part of layers of management of the higher grade executives, but rely mainly on men. The study hopes that the recreation industry relying mainly on women is as the research object, and probe into women will be transferred and promoted because of glass ceiling? If women encounter the glass ceiling, the career development will change.
    The qualitative research method was used in this study, sampling in the way will go on by way of taking a sample and snowballing in conception, sample the target rely mainly on the higher grade executive of women of the hotel industry .
    This result of study is found:(1) The higher grade executive of women will be transferred and promoted because the sex stereotype causes the glass ceiling. (2) The higher grade executive of women is while holding the post of managing, because of “ the sex “ factor , and result in querying even underestimating managerial ability .(3) Enterprises, mainly while screening the suitable person, “ the sex“ is still an important factor.(4) The glass ceiling effect will also strike women's wages , cause the inequality of the wages . (5) The physiological factor is also to hinder the reason that women are transferred and promoted, change their career development. (6) Personal factor and inherent psychology will all influence the women careers development. (7) The unpredictable factor influences the women careers development. (8) The idea of the sex stereotype influences women to cut off or change their careers development.
