    Abstract: 本研究目的在調查疫情期間員工工作績效前因,包括任務配適、工作滿意與組織承諾等,是否會受到任務環境變動所影響。首先,我們透過文獻瞭解組織臨時指派任務,對於工作複雜性、指揮重疊性、團隊互補性與團隊協調性等員工的任務環境知覺是否有所影響;其次,更深入探索這些任務環境的個人知覺改變,與員工的任務配適、工作滿意及組織承諾感知之間的關聯性,並調查臨時支援任務對於員工工作績效的可能間接影響。我們總共蒐集158位有效問卷參與者,經實證結果顯示,疫情期間僅工作滿意和任務配適對工作績效有顯著影響。員工工作滿意與任務配適知覺主要來自所屬團隊互補性與團隊協調性。最後,本研究希望對於組織面臨外在環境的重大衝擊,導致員工任務環境的巨大轉變,進而影響其工作滿意、組織承諾與工作成效之組織行為學術文獻與實務指引做出貢獻。
    The aim of this study is to analyze the antecedents of employee job performance during the COVID-19, including person-job fit, job satisfaction, and organizational commitment, which will be affected by changes of task environment. First, we review literature to understand whether temporary assignments by organizations have an impact on employee perceptions of task environments such as complexity and overlap of task, composition and coordination of team. Second, we explore the impact of employees’ perception of those task environments on their person-job fit, job satisfaction, and organizational commitment, and analyze the indirect effects of temporary task environment on employee job performance during the COVID-19. We collected a total of 158 valid questionnaire participants. The finding shows that only job satisfaction and person-job fit have a significant influence on job performance during the COVID-19. Employees' job satisfaction and person-job fit mainly come from the composition and coordination of the team they belong to. Finally, this study hopes to contribute to the organizational behavior academic literature and practical guidelines that organizations face major impacts from the external environment, leading to dramatic changes in employees' task environments, which in turn affect their job satisfaction, organizational commitment, and job performance.
