    Title: 專業認同與專業承諾對工作績效之影響-以鋼鐵加工業為例
    A Study on the Impact of Professional Identity and Professional Commitment on Job Performance - The Case of the Steel Processing Industry

    Abstract: 隨著全球化與知識快速整合的趨勢,許多產業型態與本職技術快速的轉變,於此經營者對於專業技術人員也越趨精準,因此除了學歷之外,藉由不同方式進行「認證」成為衡量專業技術人才的一種標準,研究者任職於鋼鐵產業亦發現職業證照或技術證照在職場中非常的普遍,代表相關經營者與從業人員對於證照有一定程度的信賴與關注,同時,研究者也觀察到幾個現象,例如證照雖然普及,但員工卻對於自身的專業感並不感到十分認同,也有對於員工自身行業沒有情感的依附而萌生離意,再者,有無證照或是證照等級是否也對工作績效有影響;本研究採線上電子問卷以立意抽樣方式完成問卷之信效度,正式施測發放247份問卷,有效填寫則為231份,問卷有效率為93.522%;研究結果顯示性別、年齡、身分別及持有證照的級別及數量在專業認同、專業承諾及工作績效都具有部份的顯著差異,而專業認同與專業承諾對工作績效的影響會受到持有證照的級別及數量的調節;最後本研究根據分析結果,分別對經營者、員工及後續研究提出研究建議。
    In view of the rise of globalization and the significant trend towards rapid integration of knowledge, many industry formats and skills are changing rapidly, resulting in an increasingly precise demand for professional and technical personnel. The researcher in this study, who has previously worked in the steel industry, also found that occupational or technical licenses are very common in the workplace, representing a certain level of trust and concern for licenses among operators and practitioners. At the same time, the researcher also observed several phenomena.
    For example, despite the popularity of licenses, employees do not recognize their professional competence, and some employees do not feel emotionally attached to the industry they work in and are tempted to leave. Furthermore, the presence or absence of a license, or the level of license, can also have an impact on job performance. In this study, the reliability validity of the questionnaire was completed by intentional sampling and then formally tested, 247 copied of questionnaires were sent out, and 231 copied were filled in and available. accounting for a return rate of 93.522%. And the results showed that gender, age, status and the level and number of certificates held had some significant differences in professional recognition, professional commitment and work performance, and the impact of professional recognition and professional commitment on work performance was adjusted by the level and number of licenses. Finally, based on the analysis results, this study puts forward research suggestions for operators, employees, and follow-up research.
