    Title: 探究生物科技產業中上司部屬關係與創新之影響效果

    Abstract: 二十世紀以來是一個生物科技時代,許多國家都極力發展於生物科技產業,是因為生物科技產業不僅有利於人類的生存更是因為它可以促進國家經濟的發展。生物科技產業不僅可以防止生物多樣性的喪失、飢荒、促進國家技術的改革、能源的開法,更是有助於醫療,因此本研究才會著重在生物科技產業。而近年來 AI 的崛起,許多行業都可以由機器人取代員工,但目前在生物科技產業中員工是無法被機器人取代的,因此生物科技產業公司應該注重思考員工的內在感受和整體表現,而在人力資源管理與組織行為相關研究中表示員工的整體表現應著重在工作績效,因此我們針對生物科技產業的從業人員來探討影響工作績效的先決條件和關鍵因素。具體而言,本研究調查了創新、上司部屬關係、任務衝突、工作滿意度及工作績效之間的關聯性。而為了評估此研究模型的適用性,本研究採用線上問卷調查並針對生物技術產業的從業人員收集主要數據,並且利用回收的資料進行對稱資料分析與非對稱資料分析後比對兩者之間的差異,本研究的對稱資料是利用結構方程式模型(SEM),而非對稱資料為模糊集定性比較分析(fsQCA)的結果。根據 SEM 結果顯示:創新和上司部屬關係對工作滿意度會有顯著的影響效果;上司部屬關係對任務衝突會有顯著的影響效果;任務衝突及工作滿意度會對工作績效有顯著的影響效果。根據 fsQCA 結果顯示:會有三組充分條件可以導致公司具有高度的工作績效。
    Biotechnology can solve several global problems and prevent the loss of biological bi-odiversity, and it is receiving much attention from academics and practitioners in past two decades. However, employee differs greatly from robot. According to the resource-based theory, organizational behavior can play a critical role to sustain above-average performance. In the context of employee’s behavior, researchers in the fields of human resource manage-ment or organizational behavior theory have focused on job performance. Based on these regards, this study contributes to understand how employees can achieve job performance and focuses on identifying antecedents or determinants leading to employee’s job perfor-mance in biotechnology industry. Specifically, this study investigates the relationships among innovation, leader-member exchange, task conflict, job satisfaction, and job perfor-mance. To assess the applicability of this conceptual model, this study employs online ques-tionnaires survey and collected primary data from employees of biotechnology industry. Furthermore, to explore the gap between symmetric and asymmetric thinking in data analy-sis, this study attempts to compare results of structural equation modeling (SEM) and fuzzy set qualitative comparative analysis (fsQCA). Results of SEM show that both innovation and leader-member exchange have significant effects on job satisfaction, leader-member ex-change has a significant effect on task conflict, and task conflict and job satisfaction are re-lated to job performance. Results of fsQCA indicate that three causal configurations were found to be sufficient to meet the high job performance in biotechnology industry.
