    Abstract: 本研究旨在探究中部地區國小附幼兼任行政職務教師工作壓力、組織氣氛與留任意願,比較不同背景變項之兼任行政職務教師工作壓力、組織氣氛及留任意願的差異情形,並進一步探討兼任行政職務教師之工作壓力、組織氣氛對留任意願的影響。 本研究採問卷調查法,以中部地區國小附幼兼任行政職務教師為調查象,以線上問卷方式進行問卷調查,有效問卷250份。本研究以SPSS21.0進行統計分析,主要的分析方法有敘述性統計分析、因素分析、信度分析、相關分析、迴歸分析、獨立樣本t 檢定、單因子變異數分析,最後本研究結果顯示,工作壓力對留任意願有顯著負向影響;組織氣氛對留任意願有顯著正向影響;教師兼任行政人員工作壓力越高、工作壓力中的「人際關係壓力」、「工作負荷」、「家庭與班級教學壓力」越高,兼任行政的意願就越低。教師兼任行政人員所處的組織氣氛越好兼任行政的留任意願就越高。組織氣氛中的「教師行為同僚與親合」、「主管支持」、「主管指示」越好留任意願就越高。本研究結果可供教育行政單位與學校行政單位參考,以期創造更好的幼兒教學環境與教學品質。
    This research serves two core purposes. First, we understand the relationship between work pressure (WP), organizational atmosphere (OA), and intention to hold administra-tive duties (AD) as a preschool teacher in central Taiwan. Second, we also compare the differences between work pressure and organizational climate for working as a pre-school teacher with administrative duties in terms of background variables. We further discuss the influence of WP and OA on the intention of staying as a preschool teacher with AD. By conducting an online questionnaire, we investigated 250 valid preschool teachers with AD in central Taiwan. All raw data were processed and analyzed by de-scriptive statistics, factor analysis, reliability analysis, correlation analysis, regression analysis, independent sample t-test, and single-factor variance analysis by Statistical Product and Service Solutions (SPSS) 21.0 software. Our results demonstrate that: WP extremely frustrates the intention for being a preschool teacher with AD. However, OA has an opposite impact. The more the WP teachers with AD have, the higher the varia-bles: interpersonal pressure, workload, and "family and class teaching pressure" of the work pressure are. Therefore, the lower the intention for carrying out AD as a preschool teacher. The better the OP of the teacher with AD is, the more the inclination for partici-pating in AD. The OA variables: the teacher behavior, peer and affinity, supervisor sup-port, and supervisor instruction, are better, the higher intention of staying as a preschool teacher with AD. Our results are applicable for educational administrative units as well as school administrative units for enhancing the teaching environment and quality for children.
