    Title: 國軍志願役人員領導統御、薪資福利及工作滿意度與留營意願關係之研究

    Abstract: 國軍近年人力招募雖均達預期目標,惟受組織精簡、制度改革的影響,每年亦有相當比例的志願役因不適服現役而提前離營,導致軍隊兵源比例下降,因此如何扭轉並破除民眾對國軍根深柢固的刻板印象、有效提升國軍形象與社會地位,留住優秀國軍人力,這些問題都有待相關單位妥謀因應對策。為能深入了解國軍志願役人員的留營意願,本研究以迴歸分析分別探討領導統御、薪資福利對工作滿意度之影響;領導統御、工作滿意度、薪資福利對國軍志願役人員留營意願之影響;工作滿意度在領導統御與留營意願間及工作滿意度在薪資福利與留營意願間是否有中介效果。本研究以立意抽樣方式針對中部地區轄屬縣市後備指揮部之軍、士官、兵進行問卷調查,共計回收283份問卷,並無任何填答上的遺漏值,有效問卷回收率100%。填寫者在性別方面以男性居多佔70.0%,符合軍中男性比例較多的現況;婚姻狀況方面以未婚佔54.8%居多,年齡方面,以31~40歲佔51.9%居多,21~30歲次之,由此可知國軍以未婚之青壯年為主力,填答人數共283人。對於學術理論與假設之驗證,本研究主要分析方法以描述性統計分析、因素分析、信度分析、專家效度及迴歸分析對研究假設進行驗證,驗證結果顯示領導統御、薪資福利對國軍志願役人員工作滿意度均有正向影響,工作滿意度、領導統御及薪資福利對國軍志願役人員留營意願均具有正向影響,工作滿意度對領導統御與留營意願之關係中具有中介效果、工作滿意度對薪資福利與留營意願之關係中具有中介效果,本研究根據研究發現提出人力管理相關改善建議,期望對國軍幹部領導風格的調整、基層單位人員工作滿意度及留營意願有所幫助。
    Although the recruitment of the national army in recent years has achieved the expected goals, but the influence of the streamlined organization and system reform, a considerable proportion of volunteers retired early because they are not fit for active duty, resulting in a decline in the proportion of the army's manpower. How to change the deep-rooted stereotypes of the national army, the effective improvement of the army's image and social status, and the retention of outstanding personnel are all problems that need to be properly addressed by relevant units. In order to gain an in-depth understanding of the willingness of national military volunteers to stay, this research uses regression analysis to explore the influence of leadership and salary and benefits on job satisfaction. The influence of leadership, job satisfaction, salary and benefits on the willingness of military volunteers to stay. Whether job satisfaction has a mediating effect between leadership dominance and willingness to stay and job satisfaction has a mediating effect between salary and benefits and willingness to stay.In this study, a questionnaire survey was conducted on the officers, non-commissioned officers, and soldiers of counties and cities in the Central Reserve Command by means of sampling. A total of 283 questionnaires were recovered, and there were no omissions in the answer. The effective questionnaire recovery rate was 100%. In terms of gender, males accounted for 70.0% of the respondents, which is in line with the current situation that the proportion of males in the military is relatively large. In terms of marital status, most of them were unmarried for 54.8%. And in terms of age, most of them were 31-40 years old accounted for 51.9%, and 21-30 years old are the second. From this, it can be seen that the national army is dominated by unmarried young adults, with a total of 283 respondents. For the verification of academic theories and assumptions, the main analysis methods of this study are descriptive statistical analysis, factor analysis, reliability analysis, expert validity and regression analysis to verify the research assumptions. Job satisfaction has an intermediary between leadership and retaining intention effectiveness, job satisfaction has an intermediary between salary benefits and retaining intention effectiveness, based on the research results, the relevant human management suggestions hope to be helpful for the adjustment of the leadership style of cadres, the job satisfaction of subordinates and the willingness to stay.
