    Abstract: 本研究旨在探究組織政治知覺對建言行為之影響關係,同時探究組織公民行為和印象管理是否對組織政治知覺及建言行為產生中介效用。本研究根據上述議題,提出研究架構及研究假設,並採取便利抽樣方法來蒐集研究資料。本研究對各產業現職員工進行問卷調查,共蒐集385份有效問卷。最後,透過 SPSS 統計軟體對研究資料進行信效度分析、敘述性統計分析、相關性分析及階層迴歸模式分析。 研究結果驗證本研究所提出之假設皆成立,並提出結論:(一) 組織政治知覺對建言行為具負向影響;(二) 組織政治知覺對組織公民行為具負向影響;(三) 組織政治知覺對印象管理具正向影響;(四) 組織公民行為及印象管理對建言行為具正向影響;以及 (五) 組織公民行為及印象管理對組織政治知覺與建言行為之關係具有部分中介效果。整體而言,當通過組織公民行為及印象管理作為中介變項時,會使得個體在組織中的建言行為有所提升。最後,本文亦針對研究結果,提供實務意涵與未來研究方向之建議。
    This study aims to explore the relationship between organizational political perception and voice behavior, and to explore whether organizational citizenship behavior and impression management have mediating effects on organizational political perception and voice behavior. Based on the above issues, this study proposes a research framework and research hypotheses, and adopts a convenience sampling method to collect research data. This research conducted a questionnaire survey on current employees of various industries, and collected a total of 385 valid questionnaires. Finally, reliability and validity analysis, descriptive statistical analysis, correlation analysis and hierarchical regression model analysis were employed to analyze the research data through SPSS statistical software.The research results verify that the proposed hypotheses in this study are valid, and come to the conclusions: (1) Organizational political perception has a negative impact on voice behavior; (2) Organizational political perception has a negative impact on organizational citizenship behavior; (3) Organizational political perception has a negative impact on organizational citizenship behavior; (4) organizational citizenship behavior and impression management have a positive impact on voice behavior; and (5) organizational citizenship behavior and impression management have a partial mediating effect on the relationship between organizational political perception and voice behavior. Overall, when organizational citizenship behavior and impression management are used as mediating variables, the individual's voice behavior in the organization will be improved. Finally, this paper also provides suggestions for practical implications and future research directions based on the research results.
