Abstract: | 參與志工服務成為許多退休人員的生活規劃,不同志工組織有不同的組織文化,影響志工組織效能。本研究針對在霧峰成立並持續帶動霧峰文化發展的魚鳥文化志工隊進行個案研究,研究提問:魚鳥文化志工隊的組織緣起、組織發展、行動實踐與組織文化創新?研究目的探討組織文化創新以及它對於霧峰地方發展的影響,進而增補志工組織文化發展之相關理論。經過與志工隊多位志工深度訪談整理後發現,魚鳥文化志工隊緣起於文資活化的初心與舊教育廳場所精神的闡揚,再加上樸素藝術家黃票生的魚鳥聯想,開始展開志工服務的招募,於是工作隊的某種組織形式逐漸形成;組織發展重要過程,包括:整建119魚鳥巢、組織活動接連不斷、組織形象的形塑、組織關係的培養、組織網絡的佈建、組織目標的釐清以及多元組織的延伸。這些組織發展基礎,魚鳥志工能不斷無中生有地帶給霧峰嶄新的文化氣象,行動方案包括:再造舊教育廳、素樸藝術推廣運動、召開「霧峰轉型發展座談會」、試行「霧峰轉型試驗城鎮之旅」、闢建「學老農學院」、創設「魚鳥公共藝術學院」、推動「阿罩霧人文劇場」,成果豐碩。組織運作之行動策略,主要有場域策略、形式策略與管理策略三項。其組織文化創新,則有自主性、創造性、公共藝術性、試驗性、草地性、機動性及詩性等,為非常獨特的文化志工組織。 Participating in volunteer service has become the life planning of many retirees. However, volunteers have different motivations for participation. Therefore, the same volunteer organization groups often form their own different organizational cultures, which will affect the effectiveness of the entire volunteer organization. This research is a case study of the Fish-Bird Culture Volunteer Team established in Wufeng in recent years and continues to drive the development of Wufeng Culture. The main research questions include the organizational origin, organizational development, action practice and organizational culture innovation of the Fish-Bird Culture Volunteer Team. The purpose of the research is to explore its organizational culture innovation and to sort out its impact on the local development of Wufeng, so as to supplement the relevant theories on the development of volunteer organizational culture. After in-depth interviews with many volunteers who had participated in the volunteer team, it was found that the Fish-Bird Culture Volunteer Team originated from the original intention of revitalizing cultural resources and the display of the spirit of the Old Education Hall coupled with the simple artist Huang Piaosheng's fishes and birds Association began to recruit volunteers, so a certain organizational form of the work team was gradually formed; its organizational development has gone through several important processes, including: building 119 Fish-Bird Nest, organizing activities one after another, and shaping the organizational image., the cultivation of organizational relationships, the deployment of organizational networks, the clarification of organizational goals, and the extension of multiple organizations. With these organizational development foundations, the Fish-Bird volunteers can continue to bring a new cultural atmosphere to Wufeng in just a few years. “Symposium on Transformation and Development", the trial implementation of "Wufeng Transformation Test Town Tour", the establishment of the "Learning Old Farmers Agricultural College", the "Foundation of the "Fish-Bird Public Art College", and the promotion of the "Ataabu Humanities Theater", etc., have achieved fruitful results. The analysis of the action strategy of the actual organization and operation of the team mainly includes three aspects: field strategy, formal strategy and management strategy. Further exploration of its inherent organizational cultural innovation, there are seven items: autonomy, creativity, public art, experimentation, grass, mobility and poetry, making it a very unique cultural volunteer organization. |
