    Abstract: 本研究目的是針對新世代照顧服務員於護理之家服務留任之決策歷程。透過質性研究之扎根研究理論方法,本研究深度訪談共八位受訪者參與,研究結果發現新世代照顧服務員於護理之家服務留任決策歷程中工作受到壓力及職場環境的影響等情況,即可能促使工作留任歷程出現變化;影響照顧服務員留任歷程之各個因素中,過多的工作負荷與面對各種人際的壓力及高風險的職場環境中的工作風險及工作模式,對於留任歷程會帶來負向情緒的影響。研究分析留任決策歷程中最為影響,機構管理機制、社會支持,以及持續專業學習及透過經驗累積,提升專業能力的介入策略,讓照顧服務員的照護上更能體會到成就感及更有價值,進而提升留任意願。
    The purpose of this study is focused on retention issues of situation, influencing factors and intervention strategies about the new generation of nursing aides in the nursing home. Through the study with the in-depth interviews of eight respondents by the grounded research theory of qualitative research, the results show that the retention decision of the new generation of nursing aides in the nursing home may change under the working pressure and the impact of the workplace environment. Among the factors affecting the retention decision of nursing aides, excessive workload, facing various interpersonal pressures, the risk and work mode in high-risk workplace environment will lead to a negative impact on the retention decision. Research and analysis of the most influential decision-making process are institutional management and social support. And continuous professional learning and intervention strategies to enhance professional competence through experience accumulation. These will make nursing aides experience the sense of accomplishment and more valuable and then affect their retention willingness.
