    摘要: There has been a nursing shortage in Taiwan. In order to improve the quality of services, medical institutions should realize the importance of their individual thinking. Domestic and foreign research works in the past on nursing staff mostly focused on the relationship between turnover intention and the factors of organizational commitment, job involvement, job satisfaction, and job stress; or just emphasized on the correlation between job satisfaction and job stress. On the other hand, some factors related to nursing staff like emotional intelligence, organizational climate, perceived organizational support, and professional commitment were not studied much. The relationship among these factors is the main issue to be studied and more discussions are addressed.
    A questionnaire-based study was conducted, where the subjects were randomly selected from nursing staff in Taiwan. A total of 536 copies of printed and internet-based questionnaires were collected and 500 valid copies were acquired. The experimental results reveal that: (1) emotional intelligence has a significantly positive effect on professional commitment; (2) emotional intelligence has a significantly positive effect on perceived organizational support; (3) perceived organizational support has a significantly positive effect on professional commitment; (4) organizational climate has a significantly positive effect on professional commitment; (5) organizational climate has a significantly positive effect on perceived organizational support; (6) the effects on emotional intelligence and professional commitment are partly mediated by perceived organizational support; (7) the effects on organizational climate and professional commitment are partly mediated by perceived organizational support. This study can be considered as reference for decision making by medical institutions in order to alleviate the problems of excessive workload and employee resignation. The ultimate goal for medical institutions is to guarantee good quality of services as well as sustainable management and development.
